RRD Focuses On Company Culture To Improve Business BY GREG KISHBAUGH The first time Lisa Pruett, President, Packaging and Label Segment for RRD, looked at dots through a loop, she was hooked. A graduate of West Point, Pruett served four yours in the U.S. Army, deployed during the Gulf War. When she returned to civilian life, the folding carton indus- try was her haven and became her new calling.
CDP Celebrates Opening Of New Warehouse In NC Concord, North Carolina based Complete Design & Packaging (CDP), a leading manu- facturer of custom corrugated packaging and point-of-purchase displays, announced the official opening of a new 65,000-square-foot warehouse in Concord. Located at 245 Manor Avenue, just a mile from CDP’s existing Wilshire Avenue fulfill- ment center and across the street from its flagship headquarters and manufacturing operation, the facility significantly expands the company’s operational capacity to meet growing demand. The new site will serve as the primary ship- ping hub for all finished product orders not processed through the Wilshire center. With dedicated outbound space, the ware- house streamlines fulfillment and ensures faster, more efficient delivery to customers. Beyond shipping improvements, the fa- cility also offers expanded parking for CDP’s growing truck fleet and visiting carriers — helping to reduce congestion and improve turnaround times. At last week’s Paperboard Packaging Council meeting in Indianapo- lis, Indiana, Pruett outlined the ways in which RRD performed intensive internal methods to turn the company around and more fully engage in the packaging segment of its business. Working for Smurfit-Stone, Paperworks Industries and C.W. Zumbiel in sales and then operations, Pruett moved into her current position with RRD five years ago, leading 3,500 employees across the packag- ing, labels, retail, and supply chain business. In 2020, the company was “a disparate group of 10 plants that lacked focus and were losing money,” according to Pruett. It was time for a turnaround. The company’s immediate efforts resulted in a stabilization of the various packaging plants but that quickly led to a plateau. A very con- scious effort to shift the culture of the company came into focus in what the company referred to as Intentional Culture Building. NAM: Manufacturers Share Impacts Under Latest Tariffs

As three of the largest US retailers — Walmart, Home De- pot and Target — this week warned President Trump that his tariff policy could empty store shelves within weeks, upend supply chains and raise consumer prices, the tar- iffs already in place on imported goods are having effects on those who make things in America, according to the National Association of Manufacturers. US manufacturers are sharing their stories of increased cost pressures and uncertainty, both the result of new tariffs. Makers of every- thing from machinery to bicycles to food service equip- ment are reporting ill effects. For Craig Souser, President and CEO of robotic packaging solutions manufacturer JLS Automation in York, Pennsylvania, steel tariffs in particular have had a big — and negative — effect on business. “We’re seeing increased costs [in steel] that will even- tually get passed along to the customer,” Souser told the York Dispatch . Chuck Dardas, President and Chief Operating Officer of Michigan automotive parts manufacturer AlphaUSA, told NHK News recently that his small business and others like it are the ones “writing the checks for” the new tariffs — and it’s not something they can keep up. “To absorb 25 percent or 50 percent in tariffs, it’s a task CONTINUED ON PAGE 6

Colbert Packaging: An Executive Outlook
this new technology was far more efficient than human in- spection practices. Our expansion continued in the form of inline vision in- spection during the gluing process. In 2016, Colbert made the decision to equip all newly purchased and future gluers with this technology. Having participated in many customer audits and business reviews, this investment into 100 per- cent vison inspection has paid off tenfold. Fast forward to Q1 2024, when Colbert signed off on the purchase of a new 10-color multi-feature offset printing press. The new press will extend our product offerings and overall capabilities, as well as provide cost savings. By encapsulating and streamlining front and backside printing, along with cold foil application at high speed, Col- bert has the ideal press for today’s OTC healthcare busi- ness. With the new press purchased, it was time to look at our manufacturing flow. In May of 2024, Colbert’s corporate headquarters and manufacturing facility in Kenosha, Wis- consin, allocated an additional (previously leased) 40,000 square feet. This expansion now provides a full 175,000 square feet for manufacturing. In addition to added square footage, we were able to enhance our overall workflow. As we wrap up Q1 2025, we are excited and optimistic. Colbert is well-positioned and aligned with our target audi- ence. AF&PA Releases Q1 2025 Containerboard Quarterly Report The American Forest & Paper Association (AF&PA) re- leased the first quarter 2025 Containerboard Quarterly report. According to the report, total Containerboard pro- duction in Q1 remained essentially flat (-0.4 percent) com- pared to Q1 2024. The operating rate for Unbleached Kraft Liner de- creased compared to Q1 2024, while rates for all the other grades increased. The rates for all four grades were above 90 percent for the first time in over a year. Production for export increased in Q1 after 2 consec- utive quarterly declines in the second half of 2024, but it was still 7.7 percent lower than Q1 2024. Domestic new supply for Q1 increased 1.0 percent from the same quarter last year, but declined 3.8 percent from Q4 2024, which had been the strongest quarter since 2022. Inventories at mills at the end of Q1 declined 4.2 per- cent from their December 2024 levels. They were never- theless 6.8 percent higher than the average mill invento- ries for the last 15 months. We are amazing printers; that is the core of who we are. So, we had to transform the company around our core abilities.” In regard to the North American packaging business, the company began to define the idea of a turnaround in culture as Change Initiatives. “The failure rate for change initiatives, including busi- ness turnarounds, is a staggering 70 percent,” said Pru- ett. “Most organizations struggle to adapt to new environ- ments with only one-third of change initiatives succeeding. It underscores the necessity for a more nuanced, adaptive approach to managing change that goes beyond tradition- al methods and embraces the unpredictable human ele- ments at play.” Once the packaging business was stabilized and began

sive path of acquisition that brought many businesses not previously associated with RRD under its um- brella, including folding carton and label facilities. In 2020, Chatham Asset Management purchased RRD and the task of re-aligning the company was set in motion.
“Last year, we celebrated our 160-year anniversary,” Pruett said. “How do you stay in business that long if you are not com- Lisa Pruett
to make money, Pruett and other members of the company’s management team real- ized that team members were not thriving. “We needed to build something more enduring so that we were a place people wanted to work,” said Pruett. “We then be- came very intentional about culture build- ing. And this was what we considered the crucial stage for long-term success.” As a concept, ‘culture’ can be nebu- lous. The challenge was to bring a range of sometimes differently defined ideas into real-world business realities. “How do I make a good culture?” She asked. “How do I make my team feel engaged? So, we began our multi-year journey to develop a culture that helps us when we take these initiatives.” But initial turnaround tactics, while nec- essary, weren’t sufficient for sustained growth and resilience. RRP ran up against three obstacles that needed to be immedi- ately addressed. First, Pruett said much of what the com- pany was able to accomplish early on was surface-level fixes. It was necessary to go through these steps, but the deeper wounds were not healed. “Secondly, we saw moral erosion,” she said. “The aggressive measures necessary when you’re doing a turnaround or seek- ing significant change and improvement, whether they’re layoffs or plant closures, can erode morale, trust, and engagement.” Lastly, there was a lack of shared vision. Without alignment with everyone on the team as to the direction in which the com- pany was heading and why the changes were being made, the fixes felt temporary.

“For me, these were ‘aha’ moments,” Pruett said. “Our financial numbers were up. We were being praised. Peo- ple were excited and happy to see what was happening, but our spirits were down. We would be in the plants with the teams, and you could just feel that it had worn on them. On top of that, this was all in the backdrop of COVID.” The path forward, said Pruett, was to embrace a new mindset. Simply maintaining market share was not enough; the company packaging segment had to focus on growth. “With the packaging labels and supply chain,” she said, “we had to carve out a mindset that taught us how to grow, and then teach our team about how the growth mindset

did not just include revenue, but growing ourselves, as well.” The first step was to do a financial assessment. Pruett warns that despite this being a seemingly basic step, it requires thoroughness. “It’s more than just going over the P&L statement for a day,” she said. “It is a deep, deep dive. We don’t just look at the top line revenue. We ask question after question. Where does revenue come from? What products? Why do we have those products? How do we sell those prod- ucts? What does our pipeline look like? “And as you ask those questions, a story emerges,” she continued. “Yes, we have a problem. No, we don’t have a problem. Then you go to the next line on the P&L, materi- als. When was the last time we bid? Who do we buy from? How many vendors do we have?” The company went line by line by line in the P&L, ask- ing those probing questions. From that emerged what they realized they had to do as they could more clearly now understand the highest and best use of their time and where they needed to spend the most effort. “Again, it seems relatively simple,” she said, “but a big lesson I learned from our finance team is that we don’t ground ourselves in the P&L enough, especially when in the midst of these changes.” Pruett's presentation sparked conversations during the break- out session about building high-performing cultures.
