future challenges. Our team is engaged and productive, and improvement in culture is linked to employee moti- vation and output. The team then is more innovative and adaptable and open to new ideas, and it helps us attract and retain talent.” In terms of company turnaround efforts, statistics strongly support RRD’s efforts: • Companies with effective communication strategies during change efforts increase the success of their ini- tiatives by 38 percent. • Organizations with adaptable cultures report a 28 per- cent increase in revenue over three years. • Open-source change management principles (which rely on collaboration and employee involvement) can increase the probability of change success from 34 percent to 58 percent. After the mountain of hard work that had already gone into the company turnaround, RRD next had to make cer- tain that all the changes put into place would stick and be permanent. That was the impetus behind phase two: Strengthen. Now that trust, collaboration, innovation, and a shared sense of purpose had been introduced, it was imperative that the company have the ability to maintain and accelerate gains so that several years down the road RRD would not be right back in the same place as before, having to launch another major turnaround effort all over again. To make sure its hard-won results stayed in place, RRD kept the pressure on. “We call it culture by design, inten- tional culture building. What are we going to do this year to build our culture? Next year, what are we going to do? We made a list, and then implemented all the items on that list aggressively.” Through this, the company built a powerful culture DNA. “The important takeaway is that we had to choose to grow as a company, and we had to choose to grow as people. All day every day, we must be intentional in what we do.” RRD created a company culture whereby safety and ethics are not negotiable; clients’ expectations are ex- ceeded; and an environment was created in which every individual feels they belong. The company embarked on a training program, fo- cused on culture building, that asked the questions. What should we stop doing? What should we start doing? And what should we continue doing? This allows the gathering of information for things the company can work on for the future. “We said to ourselves, at a plant level,” said Pruett, “what are the things that are best practices in building cul- ture? With the list we comprised, we developed what we called our Culture Scorecard. And this is a tool that the plants use to measure if they are doing culture building activities in the plant.”
