Surviving The Great Resignation by Susan Palé Vice President for Compensation Affinity HR Group, Inc. You’re probably sick of hearing about The Great Resignation but lis- ten up. Not only isn’t it going away, it is gaining momentum. Consider the following statistics from the US Department of Labor: • 3 percent of the total U.S. workforce left their jobs in Sep- tember. That is an astonishingly high number. • As of November 5, there were 11.2 million job openings in the United States. That is also a record. • Education and health services lost more than 50,000 workers in September. Remember that these are essential workers. • 300,000 women left the work- force in September. These are jaw-dropping statistics. For employers who want to recruit, retain, and expand in 2022, the challenges are daunting. There are some actions you should take now

The report, which can be downloaded from the FINAT mem- ber portal, was conducted in the autumn of 2021, the period that revealed the growing tensions in global supply chains following steep declines in the global economy in 2020, the fast recovery in 2021 and the associated disruptions in global

higher, at 6.4 percent as label users seek to source small run sizes and fast turnaround times, particu- larly during this time of the pandemic. Of particular interest is the fact that a growing number of respondents are involved in a liner re- cycling program. Compared to a year ago, the per- centage of respondents indicating that they are involved in a liner recycling program more than doubled to 41 percent, whilst by contrast the per- centage of respondents indicating they are not in- volved in such a program shrunk from 30 percent to 10 percent. More than 60 percent responded that they are willing to make used liner available for collection in hubs, provided these are within a 200 km range of the factory. “During every conversation we had, two topics were front and center: Supply chain and Sustain- ability,” said LPC’s Jennifer Dochstader, who head- ed the research. “There is tremendous concern at the bottom of the value chain regarding the stabil- ity, and availability, of raw materials and the ability for label vendors to meet delivery demands and lead time requirements. The current upheaval in raw material supplies has made all of us keenly aware of just how intricate and interconnected the global supply chain truly is. Each and every com- pany we spoke with also indicated that they want

supply chains resulting from severe raw materials, components and labor shortages, excessive rises in delivery times and demand-supply gaps resulting in exponential increases of raw materials and energy prices. Shortly after the summer of last year, FINAT already signaled these trends in a tour around vari- ous stations of the global supply chain. The report confirms that these supply chain con- cerns are of equal importance among the actors at the ‘bottom end’ of the supply chain: labels and packaging specifiers, engineers, sourcing and pro- curement, R&D as well as print production leaders active in the food & beverage, personal care, phar- maceuticals, chemicals, consumer durables, auto- motive and retail sectors. Compounding Concerns Apart from the role of labels and narrow-web packaging in essential sectors, supply chain con- cerns are compounded by the fact that more than three quarters of the respondents indicated that they are planning to increase label procurement in 2022 in response to continued economic recovery. On average, label procurement is expected to in- crease by a robust 5.4 percent this year. For digital labels, the expectation is even a percentage point

1. Review Paid Salaries If you typically award year-end salary increases, now is the time to determine whether you’ll award them and the amounts necessary to maintain both external competitiveness and internal equity. The challenge is that sometimes external competitive- ness and internal equity are at odds. For example, entry-level pay has increased 15 percent to 20 per- cent in many locations, and you may have needed to hire at those increased rates. That means some of your longer service employees may require larger salary increases. Across the board year-end increases don’t work well when compensation for certain groups is this volatile. Now is the time to look at other pay in- crease models, such as equity increases, bonus pay- ments vs. base salary increases, and special incen- tive programs. A recent Business Insider survey reported that 54% of Americans live paycheck to paycheck. While advancement opportunities, good supervision, and work-life balance are important to many workers, so is salary. Make sure your compensation is and remains competitive. 2. Review Those Bonus and Incentive Plans Too Now is the time to determine whether you’ll pay 2021 bonuses and incentives. If you are a home im- provement retailer or sell to a home improvement retailer, chances are you’ve had a good 2021. If, on the other hand, you’re a brick-and-mortar depart- ment store, 2021 probably isn’t your best year. The wild economic fluctuations of the last two years make planning difficult but more important than ever. Here are some questions to ask yourself as you begin to set bonus and incentive goals and measures for 2022: • What are the objectives for your plans? Do they complement the organization’s business strategy? • How will you pay for these plans? • Do individual goals support business strategy? Do you need to establish new goals/revise existing goals as you develop new products, enter new mar- kets, etc.? • Are your performance measures appropriate? Have you included non-financial metrics such as customer satisfaction, resource utilization, people and project management where appropriate? • Do employees understand the plans and what they must do to be successful?

supply chain tensions could accelerate the move from linear to circular consumption, turning spent products into new raw materials. In that sense, the report makes me positive about the prospect for our industry’s collective responsibility and the role that FINAT can play.”

to work more closely with their label vendors to co-create innovative ways of making the printed packaging industry a more resilient, and more sus- tainable one.” “What happened in 2020 was only small beer com- pared to the global supply chain disruptions that we have seen in the second half of 2021,” said FINAT President Philippe Voet. “Currently there are short- ages of almost everything: energy, chemicals, pulp, (waste)paper, plastic, inks, transport, laminates, chips, components, people. A recent survey in Ger- many confirms the battle for raw materials resulting in price increases between 5-10 percent in most seg- ments of the supply chain. Time will tell whether these tensions are a temporary adjustment problem and that there will be ‘soft landing’ in the spring of 2022, or that we are dealing with persistent tensions with a longer lasting impact that could hurt the re- covery. It is clear from these numbers that there is no single section of the value chain that is not hit or to blame by these external factors. “Irrespective of these short to medium term ten- dencies,” he continued, “we should not lose sight of the other mega challenge facing us in the longer run: climate change and the need to make a transi- tion to more circular economy models. Paperboard Packaging Drives Circular Economy Fibre-based packaging material — paper, board, cartonboard and folding boxes — can be recycled more than 25 times with little to no loss of integrity, according to industry association Pro Carton. Citing new independent research conducted by Graz University of Technology (TU Graz) in Austria, Pro Carton — the European association of carton and cartonboard manufacturers — stated that this highlights cartonboard’s ‘vital contribution’ to the circular economy, and the part it can play in im- proving the sustainability credentials of businesses and brands. In numbers, Pro Carton confirmed the current recycling rate for paper and board pack- aging in Europe as now standing at approximate- ly 84.2 percent, with the European paper industry having set itself a target of a 90 percent recycling rate by 2030. The TU Graz 202 study saw folding cartonboard repeatedly recycled to understand what effect, if any, there would be on the mechanical property of the material, including its innate strength and crush resistance. The university reported, “No negative ef- fect on the mechanical properties in question can be demonstrated in this study. The swelling capaci- ty of the fibre also showed no negative trend.” The university report also stressed the eco-benefits of the increased number of recycling loops. Specifi- cally, “The more often the same item of packaging can be recycled, the more positive its impact on the environment.” “The findings resolutely draw a line under a com- mon myth that fibre-based packaging can only be recycled four to seven times before it loses integrity,” said Winfried Muehling, General Manager at Pro Car- ton, said. “It highlights that paper and board fibres are much more durable than previously considered. “To keep our circular business model running, we will always need a sound mix of virgin and recov- ered fibre,” he continued. “Some customers have specific product requirements allowing only virgin fibre, for instance those requiring packaging in- tended for direct food contact with moist or greasy food like chocolate. Other examples include luxury packaging with special requirements regarding the ‘whiteness’ or ‘stiffness’ of the material which will certainly need virgin fibres. For our industry it is crucial to collect, sort and recycle all fibre mate- rials in the market. Virgin and recovered fibre are equally important for the circular economy, which is something many brands and retailers are looking to support.”

3. Get Ready for More – and More – Legislative Changes We’ve been noticing for quite some time that state legislatures and municipalities have enacted all types of legislation that impacts employee compen- sation. The list below is just a sampling of changes scheduled for 2022: • Illinois HB-1207 prohibits employers from seek- ing an applicant’s salary history but allows employ- ers to provide compensation information about the position applied for; • California AB-701 requires warehouse distribu- tion center employers to provide written descrip- tions of quotas at time of hire; • District of Columbia B-285 amends the Univer- sal Paid Leave Act to increase the amount of paid leave to 6 weeks of medical leave and 2 weeks of parental leave per year; and • Several bills in different areas of North Carolina prohibit discrimination in employment on the basis of protected class. The definition of protected class is amended to include gender identity, gender ex- pression, sexual orientation, and natural hairstyle. This is particularly important if you do business in multiple locations. And don’t forget that 26 states also have minimum wage increases scheduled for 2022. The Affinity HR Support Plan is a great tool that not only tracks the legislative changes happen- ing in the states where you do business but also provides next steps for how to stay compliant. 4. Do a Deep Dive Into Employee Retention Most likely you’ve had some employees leave during 2021, and you’ve probably collected some basic exit interview information. Have you looked closely at the information you’ve collected to de- termine if there are patterns or reasons for leaving? According to a 2021 survey by NerdWallet, the top 5 reasons employees left their jobs this year were: • Lack of respect or trust • Low pay • Poor company culture

• Overwork and underappreciation • Bad management and supervision

Recently a large manufacturing client that had been experiencing high turnover took a closer look at their turnover statistics and discovered that most of the employees who left had worked in two work- groups. Further analysis revealed that the first-line supervisors in these workgroups were new and pretty much untrained. These supervisors are now receiving additional training and are working close-

In other news, Sun will increase prices on average by 10 percent across its entire portfolio of packag- ing, commercial sheetfed and screen inks, coatings, consumables and adhesives in North America, effec- tive immediately or as contracts allow. The pace of inflationary cost movements continues to impact the entire spectrum of raw material inputs and packag- ing components for the ink industry, said the com- pany. In addition, the sustained shortage of available labor, along with the supply/demand dynamics in both the global and regional logistics markets, are contributing factors in driving further cost increases.
