Unlocking the Power of Organizational Culture BY MARGARET GRAZIANO
GBP To Build $60M Facility in Village of Germantown, WI Green Bay, Wisconsin based Green Bay Pack- aging (GBP), a manufacturer of corrugated packaging and folding cartons, is making plans to consolidate its four-building opera- tion by constructing one, $60 million facility in the Village of Germantown’s Gateway District. GBP’s rezoning application, approved ear- lier this month, indicates the 233,450-square- foot development will help streamline the company’s receiving, manufacturing, and shipping process. Due to the company’s growth and ineffi- ciencies associated with operating out of four separate buildings, GBP’s representative, the Briohn Building Corporation, said they are pursuing a new location to own, develop and occupy long-term to serve their clients. The site in question is situated on 53 acres and will be designed to incorporate potential ex- pansion. GBP plans to break ground in April 2024 with occupancy by July 2025. A tax incremen- tal district was not proposed for the develop- ment which means taxes will be collected once operations begin. The Village requires industrial buildings in
Dealing with troubling workplace environments can be difficult. It’s not always clear what the deeper issue is and the friction and conflict it breeds can be tough to reverse. At the heart of any organization are its people. Without a dedicat- ed, aligned, and fully engaged workforce, no progress can be made. High-performance organizations excel in creating an environment that recognizes and addresses the fundamental human needs that drive their members.

The Hierarchy Of Needs Psychologist Abraham Maslow's hierarchy of needs, once revolu- tionary, is now widely embraced and frequently applied to organiza- tional psychology. Leveraging this framework to identify what individu- als require for success and taking the necessary actions to fulfill these needs can support the cultivation of an emergent culture that fosters growth, success, and satisfaction in your organization. 1. Physiological The lowest level in Maslow’s hierarchy is physiological needs. These are the most basic human requirements, encompassing neces- sities like food, water, and shelter. Although it isn't the organization's responsibility to directly provide for these needs, it is crucial to ensure they are met indirectly. This involves paying a living wage so that these basic needs are met and offering a sense of certainty to employees CONTINUED ON PAGE 24

ICPF Highlights Local, National Workforce Solution Partnerships The International Corrugated Packaging Foundation has announced several potential partnerships that can provide solutions to the industry’s workforce needs. This year, the Manufacturing Institute’s (the workforce development and education partner of the National As- sociation of Manufacturers) second annual employer-led Workforce Summit focused on elevating innovative solu- tions to address key workforce development challenges and opportunities facing modern manufacturing. As employers continue to engage in important conver- sations about how to build a workforce for the future, ICPF would like to highlight national resources and solutions discussed at the Summit which may be helpful for our cor-
porate partners and their hiring needs. The FAME Program: The Federation for Advanced Manufacturing Education (FAME) is an advanced manufac- turing workforce education and development run by the Manufacturing Institute with locations in 12 states. FAME provides global-best workforce development through strong technical training, integration of manufac- turing core competencies, intensive professional practices and intentional hands-on experience to build the future of the modern manufacturing industry. The Advanced Manufacturing Technician (AMT) pro- gram administered under the FAME model leverages a work/learn framework to weave technical knowledge, pro- fessional behaviors and distinct manufacturing core exer- cises into a focused co-op experience to build global-best, entry-level, multi-skilled maintenance technicians. The FAME model facilitates employer-led partnerships
between your company and local educa- tional institutions and establishes a channel for recruiting diverse, high-achieving and career-oriented students. Once established, the cooperative of local employers that make up the FAME Chapter will generate a continuous pipeline of skilled technicians through the AMT pro- gram. Interested employers can join a local chapter or start your own if there isn’t one already in your area. To learn more about FAME or get started today, visit fame-usa.com . Manufacturing Extension Partner- ship: MEP is a public-private partnership with Centers in all 50 states and Puerto Rico dedicated to serving small and medi- um-sized manufacturers. The MEP National NetworkTM offers an extensive range of workforce services and resources that address every stage of the employee lifecycle. Services include talent assessment and planning, attraction and recruitment, train- ing and development for production work- ers as well as leadership, employee en- gagement and retention, and more broadly creating an effective organizational culture to become an employer of choice. Heroes MAKE America Program: The Manufacturing Institute’s Heroes MAKE America program provides integrated cer- tification and career-readiness training in partnership with local community colleges to prepare transitioning service members, veterans, National Guard members, reserv- ists and military spouses for rewarding ca- reers in manufacturing. employee retention and tenure by giving workers the abil- ity to take time off and not disrupt workflow. AF&PA Releases October 2023 Packaging Papers Monthly Report The American Forest & Paper Association (AF&PA) re- leased its October 2023 Packaging Papers Monthly report. Total packaging papers & specialty packaging shipments in October increased 3 percent compared to October 2022. They were down 2 percent when compared to the same 10 months of 2022. Shipments of the biggest subgrade in bleached pack- aging papers – food wrapping – were 25,900 short tons for the month of October, down 16.9 percent year-to-date. The unbleached packaging papers operating rate was 88.9 percent, up 8.4 points from October 2022 but down 6.5 points year-to-date. significant experience in advanced technology, former service members are ideal candidates for manufacturing careers and poised to be natural leaders in the manufac- turing industry. The Manufacturing Institute prepares these individuals for careers in modern manufacturing and encourages out- standing companies to harness their skills. For more information on this program, visit themanu- facturinginstitute.org . In addition to the above programs and services, the Summit spent a lot of time reiterating the importance of company culture to retain employees. The willingness to be flexible was highlighted as an ef- fective strategy to building a strong company culture in the eyes of employees. To attract the next generation of students and job seek- ers, employers' success often lies in their ability to adapt in response to employee needs and strengths. Potential solutions to offer flexibility to workers were mentioned at the Summit: MyWorkChoice and Veryable were both mentioned as options to bridge businesses re- taining frontline workers with employees who wants jobs with flexibility. These alternatives to traditional staffing agencies of- fer an on-demand marketplace for manufacturing labor so companies can easily create a labor pool and increase
Do you need printed sheets? We have your answer.. Introducing Heartland’s ColorCorr. This is “flexo-printing in the round”. On our corrugator we can print up to 109” wide. The advantage is that we can print the equivalent of ½ roll at a time and not be required to keep several rolls of very expensive preprinted paper on the floor. Much less waste and risk. In continual print mode, we use either laser-engraved rubber rolls or solid rubber rolls to print a “flood coat” or a repeating pattern. If we are printing a repeating pattern, we can run a two-color design on the paper. Customers have found that running sheets we print can allow them to run a lighter-grade due to reduced caliper loss, and in some cases eliminate one or more machine passes.

making them feel safe in their environment. An organiza- tion that provides safety for its employees earns trust, thus possessing a foundational element of a healthy, high-per- formance culture. 3. Love And Belonging Love is a fundamental emotional need for people. While this is commonly thought of as something that re- lates to relationships with friends, family, and significant others, there are also ways to fulfill this emotional require- ment in the workplace.
about their job security and expectations regarding their roles. Establishing effective lines of communication between employees and their superiors is a great way to create cer- tainty. When integrating new hires, make sure they have clarity on what their role is and what their responsibilities are. Encourage them to ask questions. For existing em- ployees, having occasional check-ins ensures they are aligned with their jobs and not struggling to fulfill their physiological needs or produce at work. 2. Safety Individuals need to feel secure both psychologically and physically in the workplace. This means that constant yelling or outbursts from superiors or colleagues cannot be tolerated. There cannot be fear of physical or psycho- logical harm. Having rules and guidelines that discourage and have consequences for this type of behavior is often necessary. Optimizing the hiring process and having the right people in the organization is also big part of promot- ing feelings of safety. If someone is incredibly capable but ruins the productivity of others by spreading fear and/or anger, they are a net negative to the organization. It is im- possible for people to be productive or creative in a state of fear. Boundaries need to also be respected. Treating peo- ple how they want to be treated goes a long way towards
An organization that has an environment of kindness, respect, and inclusivity is able to satisfy this basic human desire. CONTINUED ON PAGE 26

Organizations can further support this need by asking existing employees various questions and attempting to better understand each individual. Some questions to ask are: • Are they happy in their role and doing their work? Is it aligned with what’s important? • How do they feel they are contributing through their work? • What matters to them? What causes do they care about? • What do they want to be doing with their life? • How can their job help them experience belonging? Asking about their job satisfaction, contributions, and personal aspirations emphasizes the importance of each individual's role in the organization's success, cementing a feeling of belonging and increasing engagement and satisfaction. 4. Esteem Needs “I feel significant,” “I feel respected,” and “I feel like I’m contributing,” are all feelings that are necessary to meet the level of esteem. When people feel recognized and valued, they are mo- tivated to continue being effective and valuable. Making sure every person in your organization feels they play an important role in the organization’s success, no matter their job, is paramount. However, it is crucial to distinguish between significance (feeling important and making a dif- ference) and contribution (being a part of something big- ger than you or your ego and making a difference, even without recognition or significance). The latter is the pinnacle of Maslow's Hierarchy and the highest level of effectiveness, known as self-actualization.

5. Self-Actualization Self-actualization involves realizing one's potential, ful- ly developing one's abilities, and having a true apprecia- tion for life. It encompasses fulfilling the spiritual needs of growth and contribution, preventing employees from feel- ing like mere automatons solely focused on financial gain and only going through the motions. Self-actualized people are at their most capable, pro- ductive, and fulfilled selves and regularly tap into their highest level of thinking and creativity. According to Maslow, individuals must fulfill lower needs before pursuing higher ones. To reach self-actu- alization, every need in Maslow's hierarchy must be ad- dressed first. Because of this, Maslow asserts that less than 1 percent of the adult population ever achieves this level. Keep in mind that this was published over 50 years ago. In today's world, psychologists think it is closer to 5 per- cent, solely because there is a deep desire in humans to contribute and feel a sense of fulfillment - the more peo- ple evolve, the more they want to experience these higher feelings of satisfaction in their work. Importance For Culture Meeting people’s needs is essential for creating an emergent culture. Consider the three fundamental ele- ments of an emergent culture: Cause, Framework, and Energy. Cause revolves around making a difference and defining the organization's noble cause. Framework pertains to the structures in place for op- timizing employees' creative potential and ability to pro- duce, including hiring processes, delegation, team assign- ments, and utilizing individuals' strengths. Energy is how people treat each other, the moods they bring to work, and how the work that gets done within and between departments creates or mitigates the sense of belonging and unity. It is about bringing the values of the organization to life. The fundamentals of an emergent culture are closely intertwined with the needs of individuals within the orga- nization. Prioritizing the well-being and fulfillment of em- ployees is key to catalyzing to Maslow's top 1 percent, nur- turing an emergent company culture that contributes to personal and organizational success and growth.
