Employee Incentives: Do They Align With Your Company Goals? BY KATE ZABRISKIE Wow! Incentives and consequences have power. Are you motivating the right behavior, or are you encouraging people to act in ways you don’t want? Misguided incentives or misaligned consequences have a huge downside. Graphic Packaging To Acquire Bell Incorporated Atlanta, Georgia based Graphic Packaging announced that it has entered into a defini- tive agreement to acquire Sioux Falls, North Dakota based Bell Incorporated, one of the largest folding carton manufacturers in the United States. Bell Incorporated was founded in 1920 as Bell Paper Box in Sioux Falls to provide pack- aging to the local retail and confectionary markets. In 1979, the company developed a unique package for the meat packing industry and in 1985 invested in offset multi-color printing presses and high speed die cutters, which re- sulted in significant capacity and growth. This led to the opening of a greenfield start-up of a facility in Groveport, Ohio, in Spring of 2016. “We have become one of the largest inde- pendent folding carton companies in North America by investing in the latest converting technology and inspiring a nimble, custom- er-focused organization,” states Bell Incorpo- rated on the home page of its web site. Graphic Packaging reports that the pro- posed acquisition is expected to add ap-

TAPPI Highlights Networking Events At CorrExpo 2023

TAPPI has announced a host of networking events that are in store for the CorrExpo 2023 show on August 28-30 at the Huntington Convention Center in Cleveland, Ohio. Golf — To kick off the event in good fashion, golfers will tee off at 9 a.m. Monday for the Corrugated Classic Golf Tournament at the Sleepy Hollow Golf Course. Chickasaw Container Corporation Celebrates 40th 'Ruby Anniversary'

Okolona, Mississippi based Chickasaw Container Corporation marks its 40th Ruby Anniversary this year and there is a lot to celebrate with the re- cent install of a new flexo folder gluer, a major expansion anticipated to be

complete in coming months, and the pride that comes with being part of an organization that has been successful for decades. Its wner, Bud Davis, is quick to point out that a lot of people — namely their “won- derful people and fabulous customers” — have made this possible since some “furniture guys” got the ball rolling. This would be Davis’ fa- ther, the late Travis Davis, and cousin, the late Lynn Davis, who turned their Astro-Loung- er furniture plant into a box plant in 1983. The elder father was mov- ing his furniture operation to Holcomb, Mississippi, but a slot fed letter press and the two stitchers that were used

to run upholstered furniture boxes stayed. “Neither one of them were box guys,” Davis said. But by 1990, the first small press was purchased giving them entrance into new markets outside the furniture industry.

In 1985, they moved into their present location in Chickasaw County some 20 miles south of Tupelo. Loyal customers, however, would come first. “There are only so many hours a day, but we made a point to take care of the people who had been buying from us for years,” Davis said. Davis said they plan to have an official anniversary/ex- pansion celebration with their 106 employees later in the fall. As for the future? Chickasaw Container says it looks forward to continu- ing its mission to be the world’s greatest box factory.

NAM: Manufacturers Should Be Cautiously Optimistic About Economy With a recession so far failing to materialize and inflation showing signs of weakening, the National Association of Manufacturers says that manufacturers may begin to grow less wary about the economy. Recent data suggests that despite continuing risks, the bright spots may win the day.

Employment: The overall employment rate sits at a very low 3.6 percent, defying expectations that the Fed’s inflation-reduction moves might create a surge in unem- ployment. Meanwhile, women in particular are enjoying an employment renaissance, including in manufacturing. Manufacturing had about 3,786,000 female employees in June, meaning that women made up 29.1 percent of the industry’s workforce, according to NAM Chief Economist Chad Moutray. That number is just slightly lower than the 3,788,000 found in May, which was the highest number of female workers in manufacturing since September 2009. Wages: At the same time that overall economic strength is growing, the United States is also seeing positive signs in wage inequality, with average income for the lowest-earn- ing 50 percent of Americans increasing faster than all oth- er population groups except for the ultra-wealthy. Inflation: Inflation has been a significant pain point for manufacturers, but it now seems to be moderating. ISM: Manufacturing Contracts In July For Ninth Consecutive Month Economic activity in the manufacturing sector contracted in July for the ninth consecutive month following a 28-month period of growth, say the nation's supply executives in the latest Manufacturing ISM Report On Business. The report was issued by Timothy R. Fiore, CPSM, C.P.M., Chair of the Institute for Supply Management (ISM) Manufacturing Business Survey Committee: “The July Manufacturing PMI registered 46.4 percent, 0.4 percentage point higher than the 46 percent record- ed in June. Regarding the overall economy, this figure in- dicates an eighth month of contraction after a 30-month period of expansion. “The New Orders Index remained in contraction terri- tory at 47.3 percent, 1.7 percentage points higher than the figure of 45.6 percent recorded in June. The Production Index reading of 48.3 percent is a 1.6-percentage point increase compared to June's figure of 46.7 percent. The Prices Index registered 42.6 percent, up 0.8 percentage point compared to the June figure of 41.8 percent. “The Backlog of Orders Index registered 42.8 percent, 4.1 percentage points higher than the June reading of 38.7 percent. The Employment Index dropped further into con- traction, registering 44.4 percent, down 3.7 percentage points from June's reading of 48.1 percent. The Supplier Deliveries Index figure of 46.1 percent is 0.4 percentage point higher than the 45.7 percent recorded in June. “In the last eight months, the Supplier Deliveries Index has recorded its eight lowest readings since March 2009 (43.2 percent). (Supplier Deliveries is the only ISM Report On Business index that is inversed; a reading of above 50 percent indicates slower deliveries, which is typical as the economy improves and customer demand increases.) “The Inventories Index increased by 2.1 percentage points to 46.1 percent; the June reading was 44 percent. The New Export Orders Index reading of 46.2 percent is 1.1 percentage points lower than June's figure of 47.3 per- cent. The Imports Index remained in contraction territory, registering 49.6 percent, 0.3 percentage point higher than the 49.3 percent reported in June. Fiore continues, “The U.S. manufacturing sector shrank again, but the uptick in the PMI indicates a marginally slow- er rate of contraction. The July composite index reading reflects companies continuing to manage outputs down as order softness continues. “Demand eased again, with the (1) New Orders Index contracting, though at a slower rate, (2) New Export Or- ders Index moving deeper into contraction and (3) Backlog of Orders Index improving compared to June but remain- ing at a low level. Two Sides NA Campaign Helps 21 Companies Stop Anti-Greenwashing Since its inception, the Two Sides North America Anti-gre- enwashing Campaign has eliminated literally billions of instances of paper-related greenwashing in the United States and Canada, and its engagement with large utili- ties, banks, insurers and other organizations during the first half of 2023 has added to this success. During the first six months of 2023, Two Sides North America announced that 21 additional companies repre- senting approximately 90 million customers have removed greenwashing messages such as “Go green, Go paper- less” and “Go paperless to help protect the environment” from their marketing communications. “In addition to misleading consumers, these types of un- substantiated environmental claims pose a serious threat to the economic security of the more than 7 million people whose livelihoods depend on a healthy North American paper, printing and mailing sector,” says Two Sides North America President Kathi Rowzie. “Our recent research found that 65% of consumers who’ve seen anti-paper greenwashing are influenced to go paperless.” That same research found that the Two Sides Anti-gre- enwashing Campaign has preserved more than $300 mil- lion in annual revenue for the paper, printing and mailing sector over the last decade. Two Sides challenges greenwashing companies to re- move unsubstantiated environmental claims in a non-con- frontational way, educating CEOs and other senior man- agement with facts from credible, third-party sources that clearly demonstrate the unique sustainability characteris- tics of paper products and the solid and continually im- proving environmental record of the North American pa- per industry. “Paper is one of the few products on earth that already has an environmentally sustainable, circular life cycle,” Rowzie says. “North American paper is made from an in- finitely renewable natural resource – trees that are pur- pose-grown, harvested and regrown in sustainably man- aged forests. It’s manufactured using mostly renewable, carbon neutral bioenergy in a process that uses water, but in reality consumes very little of it. And paper products are recycled more than any other material in the U.S. mu- nicipal solid waste stream. But many consumers believe paper is bad for the environment because corporations and other organizations they trust are telling them so. Building Effective Incentive Structures A strong system that is aligned with goals and values and regularly applied is the best offense and defense an organization play. ''They want us to give great service, but they reduce our bonus if our calls go longer than three minutes. I'm not going to lie, I start talking faster at the 90-second mark." Align with Long-Term Goals Think about what matters. For example, are you fo- cused on customer retention and satisfaction? If that’s the case, incentives should support those results. Additionally, there should be consequences to address behaviors em- ployees choose that negatively affect retention and satis- faction. For instance, if the employees are rushing inter- actions, at a minimum, they should not receive a reward. Ideally, managers should address the behavior. Foster Ethical Standards When people do the right thing, they should receive recognition. When the opposite occurs, management must act quickly to coach, and correct, or cut ties if the first two approaches don't align behavior. When unethical

Silo Mentality Incentives designed without considering the broad- er impact on different departments or teams can foster a silo mentality. When employees are rewarded based on individual performance metrics, collaboration and knowl- edge-sharing may suffer. This lack of cooperation can sti- fle innovation, impede problem-solving, and limit overall organizational effectiveness. Do your incentives and con- sequences encourage hoarding and silos or do they pro- mote information sharing and collaboration? Demotivation and Disengagement Incentives that are meaningless can demotivate em- ployees and create a sense of disengagement. Employees may lose intrinsic motivation and become disillusioned if the rewards do not align with their values, interests, or as- pirations. This can result in decreased productivity, higher turnover rates, and a general decline in morale.
